Abstract

The development of industrial automation has had a significant impact not only on changes in work structures but also on workers’ identities and their emotional dynamics. This study aims to understand how cultural values influence workers’ emotional adaptation in facing the transition toward automated work environments. A qualitative approach with a comparative case study design was employed to explore the subjective experiences of workers in two different industrial contexts: urban industrial zones and community-based industries in rural areas. Data were collected through in-depth interviews, participant observation, and focus group discussions (FGDs) involving a total of 24 participants consisting of factory operators, supervisors, and community leaders.

The findings reveal that cultural values such as mutual cooperation, respect for hierarchy, and community solidarity have a strong influence on how workers interpret their new roles in the era of automation. In urban areas, emotional adaptation was largely shaped by professionalism, efficiency, and reskilling needs, whereas in rural areas, communal bonds and the social legitimacy provided by community or religious leaders served as the main support in alleviating workers’ anxieties. These differences highlight that work identity is not solely shaped by technology but also by the cultural contexts in which workers are embedded.

This study contributes to the literature on the relationship between technology, culture, and workers’ emotions within the framework of Industry 4.0. Practically, the findings provide recommendations for policymakers and industrial management to design automation transition strategies that are more inclusive and sensitive to local cultural values. Thus, automation should not be viewed merely as a technical innovation but also as a social process that requires a deep understanding of workers’ identities and emotional well-being.
